As part of the development and deployment of the customized Performance Management System, the company is committed to training the entire workforce so employees are confident their performance is accurately and fairly evaluated through use of the new system. As part of the implementation, HR Solutions by Design customized a learning and development program to educate managers and supervisors and alleviate their fears that conflict and low morale would arise from giving insightful and honest feedback to the employees working in their teams. The training focused on how to set and communicate expectations, provide effective coaching to high performers, key contributors and under performers designed to engage and motivate them to even higher levels of performance. The program also trained executive leaders and provided the tools needed to drive team building and boost collaboration across their organization. At the end of the first year, HR Solutions by Design helped the client establish a calibration process where managers (typically within a department, function or level) came together to discuss employee performance and behaviors compared to the expectations established so the team could achieve consensus on both performance appraisal ratings and merit increases. This process helps ensure managers apply a consistent definition when determining employee performance ratings. Each year, following the initial collaboration effort, the company performed follow-ups and conducted refresher courses to sustain the momentum, effectiveness and efficiency of the process and ensure the client was achieving the results expected.
